بررسی عوامل موثر بر تسهیم دانش و تاثیر آن بر عملکرد فرد در صنعت مالی و بانکداری

چکیده

یکی از منابع مهم هر سازمان جهت رقابت‌پذیری و نوآوری، دانش سازمان و فرآیند صحیح مدیریت و تسهیم دانش در آن سازمان است. علی‌رغم ضرورت تسهیم دانش، نیروی انسانی سازمان ممکن است از انجام آن اجتناب ورزد. به همین دلیل یکی از چالش‌های اساسی سازمان‌های امروزی شناسایی عوامل تأثیرگذار بر تسهیم دانش به‌منظور تقویت این رفتار در کارکنان و ایجاد انگیزه در آنان است. پژوهش حاضر باهدف بررسی و شناسایی پیشایندها (نگرش به یادگیری و تسهیم، حمایت سازمانی ادراک‌شده و نقش رهبری) و پیامدهای تسهیم دانش (عملکرد شغلی، عملکرد وظیفه‌ای و عملکرد تطبیق‌پذیر) انجام‌گرفته است. جامعه آماری تحقیق شامل کارکنان بانک تجارت است. از آمار توصیفی، همبستگی و آزمون پیرسون همچنین مدل‌سازی معادلات ساختاری در قالب نرم‌افزارهای AMOS و SPSS جهت تجزیه‌وتحلیل داده‌ها استفاده شد. نتایج پژوهش نشان می‌دهد متغیر نگرش به تسهیم دانش بیشترین تأثیر را بر تسهیم دانش داشته؛ همچنین تأثیر معنی‌دار و مثبت تسهیم دانش بر عملکرد نیز ثابت شد. یافته‌های حاصل از پژوهش نقش میانجی‌گری تسهیم دانش را در ارتباط با تأثیر متغیرهای نگرش به یادگیری و تسهیم و نقش رهبری بر عملکرد تأیید می‌کند؛ این در حالی است که حمایت سازمانی ادراک‌شده باواسطه تسهیم دانش بر عملکرد تأثیری نداشته و درنتیجه فرضیه مربوطه رد می‌گردد

چکیده [English]

One of the important resources of each organization in terms of competitiveness and innovation is the proper knowledge management and knowledge sharing process in the organization. Despite the importance of knowledge sharing, human resources in the organization may refrain from doing it. This study aimed to investigate and identify the antecedents (attitude to learning and sharing, perceived organizational support and leadership role) and consequences (job performance, task performance and adaptive performance) of knowledge sharing. The statistical population in the current study includes employees of Tejarat bank. The descriptive statistics, correlation with Pearson coefficient test as well as structural equation modeling via AMOS and SPSS softwares were applied to analyze the data. Findings of the study revealed that antecedents of Knowledge Sharing including Attitude toward Learning and Sharing, Perceived Organizational Support and Leadership Role, has a significant and positive effect on Knowledge Sharing variable. In addition Knowledge Sharing was found to significantly and positively impact on the Performance. The results also confirmed the mediating role of Knowledge Sharing in relation to the impact of Attitude toward Learning and Sharing and Leadership Role variables on Performance. However Perceived Organizational Support does not affect Performance through Knowledge Sharing and therefore related hypothesis is rejected
