چکیده

چکیده
درجهان رقابتی و پر چالش امروزی سازمان‌ها برای موفقیت، نیاز به کارکنانی متعهد، با انگیزه و مشتاق دارند. مسائل وپیچیدگی‌های زیاد در ایجاد، حفظ وارتقای اشتیاق کاری کارکنان وجود دارد که نادیده گرفتن آن‌ها باعث آسیب‌های قابل توجه به عملکرد سازمان ورابطه سازمان و کارکنان می‌شود. نبود شناخت کافی و موجود نبودن آمار واطلاعات در این زمینه در سطح ملی وسازمانی و جدید بودن این حوزه ضرورت شناخت وتدوین الگوی مناسب اشتیاق کاری را برای کشور ما نیز مهم و ضروری می‌سازد. به همین منظور، پژوهش حاضر به دنبال طراحی الگوی اشتیاق کاری کارکنان می‌باشد. روش پژوهش آمیخته بصورت کیفی و کمی بوده و در مرحله نخست، برای ارائه مدل از روش کیفی تحلیل مضمون با بهره‌گیری از نظرات 10 نفر از خبرگان صنعت با استفاده از مصاحبه‌های عمیق نیمه‌ساخت یافته استفاده شد و عوامل موثر در این زمینه از طریق کدگذاری شناسایی و طبقه‌بندی شدند. در مرحله دوم پژوهش، مدل ارائه شده در مرحل کیفی با استفاده از نظرات 220 نفر از کارکنان شرکت هواپیمایی جمهوری اسلامی ایران بصورت کمی آزمون شدند. در بخش ارزیابی و سنجش مدل از روش مدلسازی معادلات ساختاری استفاده شده و داده‌ها بوسیله تحلیل‌های عاملی تأییدی مورد تجزیه و تحلیل قرار گرفت. نتایج پژوهش نشان دهنده استخراج سه بعد شناختی، انگیزشی و رفتاری و 11 مولفه و 35 شاخص بوده حاکی از آن است که مدل معنی دار می‌باشد. بر اساس نتایج کمی پژوهش نیز مولفه‌های پایداری و تاب‌آوری از مهمترین عوامل اشتیاق کاری کارکنان می‌باشند.

Abstract
In today's competitive and challenging world, organizations need committed, motivated and engage employees to succeed. There are many problems and complexities in creating, maintaining and promoting the work Engagement of employees, that ignoring them can cause significant damage to the performance of the organization and the relationship between the organization and employees. Lack of sufficient knowledge and the lack of statistics and information in this field at the national and organizational level and the novelty of this field make the need to know and codify a suitable model of work Engagement for our country is important and necessary. To this end, the present study seeks to design a model of employee work engagement. The research method was mixed qualitatively and quantitatively and in the first stage, to present the model, the qualitative method of content analysis using the opinions of 10 industry experts using in-depth semi-structured interviews was used and the effective factors in this field were identified and classified through coding. In the second stage of the research, the model presented in the qualitative stage was quantitatively tested using the opinions of 220 employees of the Airlines of the Islamic Republic of Iran. In the model evaluation section, the structural equation modeling method was used and the data were analyzed by Structural Equation Modeling. The results show the extraction of three dimensions of cognitive, motivational and behavioral and 11 components and 35 indicators, indicating that the model is significant and components of stability and resilience are important factors.
