سایه پدرخوانده: مطالعه‌ای آمیخته در تحلیل رفتارهای سیاسی و مدیریت سازمانی از نگاه سینمایی

چکیده

در دوران معاصر، رفتارهای سیاسی پدرخوانده‌ها در سازمان‌ها خواه مثبت خواه منفی، قوانین و ارتباطات رسمی موجود را تحت شعاع قرار می‌دهند. این پژوهش با روش آمیخته الگوی رفتار سیاسی پدرخوانده در مدیریت سازمان‌ها ارائه می‌دهد. در بخش کیفی تحلیل محتوای دقیق فیلم‌ها و کتاب پدرخوانده با کدگذاری باز انجام‌شد. در بخش کمی یافته‌های بدست آمده از کدگذاری باز، شامل 54 آیتم رفتار سیاسی سفید و 29 آیتم رفتار سیاسی سیاه،  در قالب دو پرسشنامه مجزای اولیه در اختیار 10 نفر از خبرگان رفتار سیاسی قرار گرفت. آیتم‌ها پس از سه مرحله دلفی غربال‌شدند. از خروجی مرحله پیشین، با روش کیو به دسته‌بندی آیتم‌های غربال شده به صورت کدگذاری محوری پرداخته‌شد و در ادامه به صورت کدهای انتخابی دسته‌بندی شدند و در قالب مدل نهایی تحلیل عاملی تأییدی نرم افزار SMART-PLS4 ارائه‌شد. رفتار سیاسی مثبت با کدهای انتخابی احترام و تعامل مثبت، مدیریت هوشمندانه و استراتژیک، مدیریت عادلانه و اخلاقی، دیپلماسی و مدیریت بحران و تعارض، حمایت و تقویت اجتماعی و یادگیری و نیز رفتار سیاسی منفی با کدهای انتخابی استفاده از روابط و نفوذ، اعمال فشار و حفظ قدرت، نقض قوانین و مدیریت اطلاعات و استراتژی‌های پنهانی و سیاست‌ورزی دسته‌بندی شد. پدرخوانده‌ها درقالب منجیان پشت پرده می‌توانند به مدیران سازمانی در بهبود رفتارهای سیاسی و مدیریت روابط کمک کنند، یا در جنبه‌ای کاملاً متضاد، کلیه مزیت‌های موجود را در پیشبرد اهداف گروهی خاص به‌کار بندند.

In modern organizations, the political actions of influential individuals, often referred to as 'godfathers,' significantly impact formal policies and procedures, regardless of whether these actions are perceived as positive or negative. This study uses a mixed-methods approach to explore patterns of godfather behavior in organizational management. The qualitative phase involved a detailed content analysis of the films and the novel "The Godfather," utilizing open coding to identify the main themes. Next, the quantitative phase involved a survey of ten political behavior experts, who assessed a list of 54 positive and 29 negative political behaviors derived from the qualitative findings. After a thorough Delphi process, these behaviors were further categorized with the Q-method and classified into specific codes. The final model was created with SMART-PLS4 software for confirmatory factor analysis. The study found that positive political behaviors include respect, constructive interactions, strategic leadership, fairness, diplomacy, and promoting a supportive learning environment. Negative behaviors involve using relationships for personal benefit, exerting coercive power, breaking rules, manipulating information, and engaging in secret political tactics. Godfathers may serve as behind-the-scenes mentors, guiding organizational leaders toward better political behavior and relationship skills. However, they can also misuse their influence to favor narrow group interests, often harming the organization.
