بررسی نقش میانجی دوسو توانی و آوای سازمانی در تاثیر سرمایه فکری بر عملکرد شرکت‌های دانش‌بنیان

چکیده

هدف این پژوهش تبیین تأثیر سرمایه فکری بر عملکرد با تاکید بر نقش میانجی دوسوتوانی و آوای سازمانی است. این پژوهش از نظر هدف کاربردی و از نظر روش از نوع توصیفی- همبستگی، به‌طور مشخص مدل معادلات ساختاری است. جامعة آماری، شرکت‌های دانش‌بنیان استان خراسان رضوی است و ابزار اندازه‌گیری، پرسشنامه‌ای استاندارد با 45 سوال بوده که 87 شرکت به آن پاسخ داده و برای بررسی روایی آن از روایی همگرا و واگرا و برای پایایی آن از آلفای کرونباخ و پایایی ترکیبی استفاده شده است. تحلیل داده‌ها با نرم‌افزارSmartPLS3 انجام شده است. نتایج نشان می‌دهد سرمایه فکری نه به‌طور مستقیم و نه از طریق آوای سازمانی بر عملکرد، اثرگذار نیست اما بر دوسوتوانی و آوای سازمانی تاثیرگذار است. همچنین آوای سازمانی بر دوسوتوانی موثر بوده و دوسوتوانی نیز تاثیر سرمایه فکری بر عملکرد را میانجی می‌کند. بنابراین پیشنهاد می‌شود این شرکت‌ها با تقویت سرمایه فکری خود از طریق آموزش مهارتها و ارتقای خلاقیت و نوآوری،‌ ایجاد بستر مناسب برای تسهیم دانش میان کارکنان و آموختن آنها از یکدیگر، تدوین برنامه‌های ضروری و نیز بهبود ارتباط با مشتریان و دیگر ذینفعان، نه تنها به پرورش کارکنانی خلاق، جسور و منتقد کمک کنند که باعث افزایش توان اکتشاف و بهره‌برداری از فرصت‌ها شده و از این طریق عملکرد خود را بهبود دهند. با توجه به نقش فرهنگ سازمانی در شکل‌گیری آوای سازمانی و سرمایه فکری و نیز عدم‌اطمینان محیطی و ریسک‌پذیری در ارتباط دوسوتوانی و عملکرد پیشنهاد می‌شود که این متغیرها به عنوان متغیرهایی تعدیل‌گر، در این زمینه بررسی شوند.

چکیده [English]

The purpose of this study is to explain the effect of intellectual capital on performance by emphasizing the mediating role of ambidexterity and organizational voice. This research is an applied research and a descriptive-correlation type, specifically a structural equation model in terms of purpose and data collection method respectively. The statistical population is knowledge-based companies in Khorasan Razavi province and the measurement tool was a standard questionnaire with 47 questions that 87 companies answered. Convergent and divergent validity was used to evaluate its validity and Cronbach's alpha and composite reliability were used for its reliability. Data analysis was performed with SmartPLS3. The results show that intellectual capital doesn’t affect performance directly or through organizational voice, but it does affect ambidexterity and organizational voice. Organizational voice also affects ambidexterity, and ambidexterity mediates the impact of intellectual capital on performance. Therefore, it is suggested that these companies strengthen their intellectual capital by training skills and increasing creativity and innovation, creating a suitable platform for sharing knowledge among employees and learning from each other, formulating necessary programs and improving communication with customers and other stakeholders, not only help nurture creative, courageous, and critical employees but they also increase their capability to exploration and exploitation of opportunities, thereby improving their performance. Considering the role of organizational culture in the formation of organizational voice and intellectual capital, as well as environmental uncertainty and risk-taking in the relationship between ambidexterity and performance, it is suggested that these variables be considered as moderating variables in this field.
