الگوی خود مدیریتی درونی کارکنان: رویکرد رفتارگرایی جامع

چکیده

هدف پژوهش دستیابی به الگوی خود مدیریتی درونی کارکنان با روی‌کرد رفتارگرایی جامع مبتنی بر مطالعه‌ای آمیخته و با روی‌کرد توصیفی- اکتشافی بوده است. جامعه آماری این پژوهش در مرحله کیفی، شامل خبرگان وزارت ارتباطات و فناوری اطلاعات ایران در حوزه مدیریت سرمایه‌های انسانی و در مرحله کمی، کلیه کارکنان این وزارت‌خانه بوده‌ است. نمونه آماری در بخش کیفی با روی کرد هدفمند قضاوتی به تعداد 15 نفر انتخاب و در بخش کمی به روش طبقه ای تصادفی به تعداد 300 نفر انتخاب شد. ابزار گردآوری داده‌ها در این پژوهش شامل مصاحبه نیمه‌ساختاریافته با خبرگان و صاحب نظران در حوزه مدیریت و منابع انسانی و پرسشنامه٦٠ سوالی می‌باشد که روایی پرسشنامه به روش صوری و پایایی آن به روش آلفای کرونباخ (٠.٨٧٣) تأیید گردیده است. تجزیه و تحلیل داده‌ها در بخش کیفی با روش تحلیل مضمون (تم) و در بخش کمی به روش تحلیل عامل تأئیدی در نرم افزار ٢١Amos انجام شده است. نتایج پژوهش نشان داد که الگوی طراحی شده خودمدیریتی درونی کارکنان از سه مؤلفه‌ اصلی شناختی، عقلایی و معنوی تشکیل شده است. همچنین مؤلفه خودمدیریتی عقلایی (با بار عاملی ٠.٩٨٥) بیشترین و مؤلفه خودمدیریتی معنوی (با بار عاملی ٠.٨٧٩) کمترین حمایت را از الگو اندازه‌گیری خود داشته‌اند.

چکیده [English]

The purpose of this research was to achieve an employees’ inner selfmanagement pattern with the comprehensive behavioral approach based on a mixed study and with a descriptive-exploratory approach. The statistical population of this study for the qualitative phase consisted of experts from the Ministry of Communication and Information Technology of Iran in the field of human capital management and in a quantity stage, all employees of this ministry. The statistical sample was included 15 persons in the qualitative phase selected by purposeful judgmental approach and 300 persons were also selected by random stratified method in the quantitative part. Data collection instruments in this study was included semi-structured interviews with experts in the field of management and human resources and 59 questionnaire; Which its content validity & reliability based on Cronbach's alpha (0.873) was confirmed. Data analysis was performed in the qualitative part by thematic analysis method (theme) and in the quantitative part by confirmatory factor analysis method in Amos21 software. According to the obtained Research findings, the employees’ inner self-management pattern consists of three main components cognitive, rational and spiritual. Also, the rational self-management component (with a factor load of 0.985) had the highest and the spiritual self-management component (with a factor load of 0.879) had the least support for their measurement model.
